The Complicated Mechanism of Human Resource Management System on Firm Performance: An Empirical Study of High-Tech Firms

Abstract: Cracking the mechanism of human resource management systems on firm performance is the core issue in the field of strategic human resource management. Based on questionnaire data from 164 high-tech firms and using hierarchical regression model, the complicated mechanism between human resource management system and firm performance is examined in this paper. Results indicated that the positive direct effect of human resource management system on firm performance was significance and the exogenous variable was innovative strategy and not top-managements values. In addition, it is found that the mediating roles of human capital was not significance, but significantly improved as organizational climate exerting controlling roles, and the model of organizational climate moderated human capital's mediating roles better depicted the mechanism of human resource management system on firm performance as human capital playing mediating roles. The findings enrich our knowledge in the relational mechanism of human resource management and firm performance and offer useful insights for executives in practical management of employees.
